The State of the Recruiter Experience

Only 18% of recruiters say their technology supports the way they actually work.
 
Five years ago, Aptitude Research published the first study focused on the recruiter experience. We went back to see what changed. Not enough.
 
Nearly half of recruiters describe their experience today as reactive and overloaded. Another 18% say it is unsustainable. And 64% say executives do not understand the work they do, up from 58% in 2021. The gap is widening.
The recruiter role has evolved significantly. Recruiters are managing more complexity, working across more systems, and navigating new expectations around speed, quality, and experience. They are being asked to adopt AI, use data more effectively, and partner more closely with hiring managers, IT, and the business. The environment around them has not kept pace.
 
More than half of recruiters spend at least half of their time on work that does not contribute to hiring outcomes. Scheduling. Manual data entry. Searching across systems for information that should already be there.
 
The problem is not a lack of technology. It is that recruiting environments are built around systems, not around how recruiters work. AI was supposed to change this. So far, it has not. Thirty-eight percent of organizations use AI primarily to automate tasks. Only 22% say it meaningfully supports decision-making.
 
This report examines where recruiting work breaks down today, why AI is falling short, and what a redesigned recruiter experience actually looks like across process, technology, and roles. It includes new survey data, a map of the TA team today, and a view of how every role changes as AI becomes embedded in hiring.
 
The recruiter experience is not just changing. It is being redefined. The question is whether organizations are ready to lead that shift, or whether they will keep layering tools onto a model that was never built for this moment.
